Throughout my executive coaching practice, I’ve observed a striking pattern: exceptional professionals often find themselves paralyzed by the same leadership challenge—delegation.
Two clients come to mind. Ellen, a talented program manager, was leading a critical cross-functional initiative, but something wasn’t working. People in her meetings seemed disengaged and questioned her authority whenever she assigned tasks. This was wearing down her confidence. When we worked together, we found the real problem: Ellen was seeking approval from everyone on the team. When she didn’t get it, she lost confidence in her decisions and couldn’t move the project forward.
Then there was Joe, freshly promoted to lead his former peers. He arrived drowning in work he should have delegated weeks earlier. His fear? Damaging the friendships he’d cultivated over the years. So, he absorbed everyone’s additional responsibilities, becoming a bottleneck disguised as a team player. Both were unconsciously derailing their careers. Ellen’s self-doubt was creating the slowness her project couldn’t afford. Joe was stunting his team’s development while abandoning the strategic work only he could do.
Here’s what most leaders miss: Delegation isn’t about dumping work on others or a task management technique. It’s an act of leadership courage—trusting yourself enough to trust others, even when trusting feels risky.
Through our structured coaching process, both transformed their relationship with delegation, moving from avoidance to intentionality, from fear to strategic empowerment. Ellen learned to lead without expecting validation from others. Joe discovered that delegation actually strengthened his relationships with his team.
